中文摘要:研究直接主管赋权使能对下属员工知识分享的影响,并探讨程序公正与个体创造性角色认知对上述影响过程的中介作用与调节效应。以广东、湖北16家知识创新型组织中对偶的127名主管与346名下属为研究对象。结果表明:主管赋权使能会提升下属程序公正知觉,进而提升知识分享水平;高角色认知会强化上述影响关系,低角色认知会弱化上述影响关系。
外文摘要:This study examined the influence of supervisor empowerment on subordinate knowledge sharing, and explored the me- diating influence and moderating effect of procedural justice and creative role identity. Data were obtained from dyads of 346 subordi- nate and 127 supervisors from 16 IT companies in Guangdong and Hubei Provinces. The results revealed that, supervisor emplowerment promoted subordinates' cognition of procedural justice and further their knowledge sharing; and high creative role identity strengthened these relationships while low identity weakened such relationships.
